چکیده

امروزه در سازمان‌ها انتظار می‌رود که کارکنان در کار خود درگیر و خلاق باشند و از خود ابتکار عمل نشان دهند. دستیابی به چنین وضعیتی، ایجاب می‌کند تا سازمان‌ها در محیط کار، شرایطی ایجاد کنند که منابع انگیزشی و انرژی‌زا به‌اندازه کافی وجود داشته باشد. این منابع انگیزشی به‌عنوان منابع شغلی در نظر گرفته می‌شود. هدف اصلی از مطالعه حاضر تعیین تأثیر منابع شغلی و هوش فرهنگی بر عملکرد وظیفه‌ای با نقش میانجی تأمین نیازهای بنیادین شغلی و درگیری کاری کارکنان بانک کارآفرین بوده است. ازاین‌رو در این پژوهش، تأثیر عوامل تثبیت‌شده در عملکرد وظیفه‌ای کارکنان بانک کارآفرین، شامل منابع شغلی و هوش فرهنگی بر نیازهای بنیادین شغلی، درگیری کاری و عملکرد وظیفه‌ای کارکنان بانک کارآفرین موردبررسی قرارگرفته است. تحقیق حاضر از نظر هدف، کاربردی است، از لحاظ نحوه گردآوری داده‌ها از نوع پژوهش های توصیفی (غیرآزمایشی) و از شاخه مطالاعات میدانی است. از نظر نوع ارتباط بین متغیرهای پژوهش از نوع علی است. روش اجرای پژوهش نیز پیمایشی است. جامعه موردبررسی در این پژوهش، کارکنان اداری بانک کارآفرین در شعب سراسر کشور بوده و به روش تصادفی طبقه ای نمونه گیری شده است. داده ها با ابزار پرسشنامه گردآوری شده است. در این مطالعه به‌منظور تحلیل داده‌ها از روش مدل‌یابی معادلات ساختاری به‌منظور بررسی معناداری تأثیر مفروض متغیرها بر یکدیگر مورداستفاده قرار گرفت. در این راستا نرم-افزارهای SPSS و AMOS به کار گرفته شدند. یافته‌های حاصل از تجزیه‌وتحلیل فرضیه‌های این پژوهش، حاکی از آن است که درگیری کاری دارای بالاترین اثر مثبت و معنی‌دار بر عملکرد وظیفه‌ای و همچنین هوش فرهنگی دارای کمترین تأثیر مثبت و معنی‌دار بر درگیری کاری بوده است. سازمان ها باید از طریق تامین نیازهای شغلی درگیری کاری کارکنان را ارتقا دهند تا عملکرد وظیفه ای آنها بهبود یابد. همچنین نتایج نشان داد متغیرهای هوش فرهنگی و منابع شغلی در تامین نیازهای شغلی تاثیرگذار است.

چکیده [English]

In organizations today, employees are expected to be involved and creative in their work and to show initiative. Achieving such a situation requires organizations to create conditions in the workplace where there are sufficient sources of motivation and energy. These motivational resources are considered as job resources. The main purpose of this study was to determine the effect of job resources and cultural intelligence on meeting basic job needs, work involvement and job performance of Karafarin Bank employees. Therefore, in this study, the effect of established factors on the job performance of Karafarin Bank employees, including job resources and cultural intelligence on basic job needs, work conflict and job performance of Karafarin Bank employees has been investigated. The present research is applied in terms of purpose, in terms of data collection is descriptive (non-experimental) research and field studies. . Data were collected using a questionnaire. In this study, in order to analyze the data, the structural equation modeling method was used to investigate the significance of the assumed effect of the variables on each other. work conflict has the highest positive and significant effect on task performance and also cultural intelligence has the lowest positive and significant effect on work conflict.
