چکیده

در دهه‌های اخیر و در فضای رقابتی و پیچیده سازمان‌های مدرن، ویژگی‌های شخصیتی مدیران به‌عنوان عوامل کلیدی موفقیت سازمان‌ها شناخته شده‌اند. تمایل به محبوبیت به‌عنوان یکی از چالش‌های منفی شخصیتی مدیران، می‌تواند تاثیر منفی بر تصمیم‌گیری‌های مدیریتی و کارآمدی سازمان داشته باشد. پژوهش حاضر به شناسایی پیشایندها و پیامدهای محبوبیت‌طلبی مدیران در محیط کار پرداخته است. این مطالعه با استفاده از رویکرد مرور نظام‌مند و فراترکیب کیفی و با پیروی از گام‌های ساندلوسکی و باروسو، نتایج پژوهش‌های پیشین را تحلیل کرده است. با توجه به نوظهور بودن موضوع، این پژوهش به‌عنوان نخستین مطالعه نظام‌مند در ایران تلقی می‌شود. در این فرآیند، انتخاب مطالعات بر اساس چارچوب پریسما انجام شد که طی آن ۴۸ منبع علمی معتبر شناسایی و ۳۶ عنوان پژوهشی مورد بررسی نهایی قرار گرفت. از طریق کدگذاری سه مرحله‌ای، کدهای اولیه استخراج شده و سپس با روش تحلیل مضمون به شناسایی سه دسته پیشایند و پیامد فردی، سازمانی و محیطی پرداخته شد. پایایی الگوی پژوهش با استفاده از روش توافق درون موضوعی و روایی آن با روش ساندلوسکی و باروسو سنجیده شد و نتایج نشان‌دهنده رضایت‌بخش بودن این مقادیر بودند.

چکیده [English]

In recent decades, within the competitive and complex landscape of modern organizations, managerial personality traits have been recognized as key factors in organizational success. One such trait, the desire for popularity, is considered a potentially detrimental managerial characteristic that may adversely affect decision-making and overall organizational effectiveness. The present study aims to identify the antecedents and consequences of managers’ popularity-seeking behavior in the workplace. Employing a systematic review and qualitative meta-synthesis approach, and following the Sandelowski and Barroso method, this research analyzed findings from previous studies. Given the novelty of the subject, this work represents the first systematic investigation of its kind in Iran. Study selection was based on the PRISMA framework, through which 48 scholarly sources were identified, and 36 studies were ultimately included in the final analysis. Using a three-stage coding process, initial codes were extracted and then categorized using thematic analysis into three groups of antecedents and consequences: individual, organizational, and environmental. The reliability of the research model was assessed using intra-topic agreemen., and its validity was evaluated through the Sandelowski and Barroso method. The findings confirmed that both reliability and validity measures were satisfactory.
