چکیده

نیروی انسانی توانمند یکی از منابع مهم و اساسی سازمان‌ها قلمداد می‌شود و سازمان‌ها برای رسیدن به اهداف، نیازمند نیروی انسانی کارآمد هستند. به دلیل نرخ بالای پویایی محیط در محیط‌‌های رقابتی پیشنهاد می‌شود که انعطاف‌پذیری کارکنان می‌تواند به عنوان مکانیسمی جهت روشن شدن رابطه بین دو متغیر اقدامات مدیریت منابع انسانی تعهد‌ محور و مزیت رقابتی باشد. در این پژوهش تاثیر اقدامات مدیریت منابع انسانی تعهد محور بر انعطاف-پذیری منابع انسانی و مزیت رقابتی با نقش تعدیل‌کننده پویایی محیط بررسی شده است.روش پژوهش، توصیفی از نوع پیمایشی بوده و داده‌ها از طریق پرسشنامه گردآوری شده است. جامعه آماری تحقیق را شرکت‌های تولیدی استان خوزستان تشکیل می‌دهند. نمونه‌ی آماری این پژوهش، شامل 100 شرکت تولیدی بزرگ استان خوزستان بوده است و برای تحلیل داده‌ها از مدل‌سازی معادات ساختاری و الگوریتم حداقل مربعات جزئی (PLS) استفاده شده است. روایی تحقیق به روش اعتبار محتوا و پایایی آن با استفاده از ضریب آلفای کرونباخ مورد تایید قرار گرفت. نتایج حاصل از پژوهش نشان داد که اقدامات مدیریت منابع انسانی تعهد محور از طریق انعطاف‌پذیری منابع انسانی بر مزیت رقابتی تاثیر دارد. ولی نقش تعدیل‌کنندگی پویایی‌ محیطی در رابطه بین انعطاف‌پذیری منابع انسانی و مزیت رقابتی در شرکت‌های تولیدی، مورد تایید قرار نگرفت.

چکیده [English]

Capable human resourceisan important source ofin organizations, and organizations need efficient human resoures to acliveve their golas. Due to the increasing rate of dynamism in competitive environments it isrecommended that measures of employee adaptability be included as a mechanism that may be relevanct of HCM to firm competitiveness. The present study attempts to explore the impact of High Commitment human resource management on competitive advantage and human resource flexibility with the moderating role of the dynamics of the environment. This is a descriptive study of the practical purpose. The target population included 540 managers of manufacturing companies and polymeric materials and chemical products in Khuzestan province, which is the sample size  of 226 persons for the study. On a sample of 100 Productive firms, the study’s results confirm that HCM influences Competitive Advantage through its impact on the firm’s human resource (HR) flexibility. Moderating role of environmental dynamism was not approved in the relationship between human resource flexibility and competitive advantage in Productive Firms.
