جانمایی صندلیهای سیاسی و حرفهای در نظام مدیریت دولتی ایران (ماهیت، محتوی و شاخصها)
یکی از مشکلاتی که منجر به ناکارآمدی و نارضایتی ذینفعان در بخش دولتی شده سیاستزدگی اداره در کشور است. هدف از پژوهش حاضر طراحی ابعاد و شاخصهایی به منظور تفکیک صندلیهای سیاسی و حرفهای در دولت به منظور استقرار نظام شایستهسالاری و حرفهگرایی است. پژوهش حاضر با رویکرد ترکیبی و بر اساس طرح اکتشافی متوالی انجام شده است. در بخش کیفی از روش تحلیل مضمون استفاده شده است. در بخش کمی نیز بر اساس آمار توصیفی شاخصهای به دست آمده از مرحله کیفی بر اساس اهمیت آنها برای هر صندلی تفکیک و مرتب شدند. 10 بعد مرتبط با نوع صندلیها در دولت عبارتند از: ویژگیهای تعاملی صندلی، دانش و تجارب حرفهای، جذب و انتصاب، الزامات، ماهیت و قلمرو تصمیمات، شرح شغل و شرایط احراز شغل، ارزیابی عملکرد، ویژگیهای ساختاری صندلی، شفافیت و حاکمیت قوانین و مقررات، محیط نهادی و قلمرو فعالیت و ویژگیهای صندلی. نتایج پژوهش نشان میدهد که به منظور بهبود کارایی دولت در تحقق اهداف و همچنین اجرای بهینه برنامههای طراحی شده لازم است بین صندلیهای سیاسی و حرفهای در قوه مجریه تمایز قائل شد. در غیر اینصورت با تغییرات گستردهای که پس از هر انتخابات در دولت ایجاد میشود ناکارآمدی دولت امری محتمل است.

طراحی مدل پیشرفت مسیر شغلی براساس الگوی مدیریت دانش
مسئله پیشرفت مسیر شغلی مناسب با توجه به الگوی مدیریت دانش برای کارکنان در بسیاری از سازمانها از قبیل سازمان تأمین اجتماعی حائز اهمیت بوده، لذا این تحقیق با هدف طراحی مدل پیشرفت مسیر شغلی بر اساس الگوی مدیریت دانش در سازمان تأمین اجتماعی استان مازندران انجام گردید. جامعه آماری مورد مطالعه در این پژوهش متشکل از کلیه کارکنان سازمان تأمین اجتماعی استان مازندران بود. نمونه آماری از طریق جدول کرجسی مورگان تعداد 269 نفر، به روش نمونه گیری تصادفی انتخاب شدند. در این تحقیق از پرسشنامه مسیر پیشرفت شغلی شاین و مدیریت دانش همتی استفاده گردید. میزان پایایی این دو پرسشنامه با استفاده از آلفای کرونباخ به ترتیب 75/0 و 78/0 بدست آمد. برای تجزیه و تحلیل آماری از نرم افزارهای SPSS نسخه 20 و pls3 استفاده شد و سطح آلفا 05/0 ≥p در نظر گرفته شد. نتایج نشان داد که مقدار t همه مسیرهای بین عاملهای تحقیق برابر و بزرگتر از 58/2 میباشد. در نتیجه بین عاملهای اصلی و زیرعاملهایشان در مدل مفهومی- تحلیلی پژوهش رابطه معنیداری وجود دارد و نیز نتایج نشان داد که برازش مدل کلی پژوهش مناسب و قوی است. به طور کلی این گونه میتوان بیان کرد که بین پله اول مسیر پیشرفت شغلی با پله دوم مسیر پیشرفت شغلی، بین پله دوم مسیر پیشرفت شغلی با پله سوم مسیر پیشرفت شغلی و بین پله سوم مسیر پیشرفت شغلی با پله چهارم مسیر پیشرفت شغلی کارکنان از دیدگاه کارکنان سازمان تأمین اجتماعی استان مازندران، در مدل مفهومی - تحلیلی مسیر پیشرفت شغلی رابطه مستقیم و معنیداری وجود دارد.

قدرت برتر هیئتمدیره یا مدیرعامل؟
قدرت نسبی مدیرعامل و هیئتمدیره، موضوعی بحثبرانگیز در تئوری و اجرا است. سوال این پژوهش این است که غلبه هر طرف چگونگی تاثیری در فرایند مشارکت هیئتمدیره در استراتژی دارد؟ هدف این پژوهش دستیابی به درکی اقتضایی از روابط قدرت مدیرعامل-هیئتمدیره با بهرهگیری از رویکردی چندنظری و رفتاری است. بر مبنای استراتژی مطالعه چندموردی، 49 مصاحبه نیمهساختیافته در شش بانک بر اساس روش نمونهگیری نظری انجام گرفت. تحلیلهای درونموردی و بینموردی بر پایه کدگذاری نظاممند، منجر به ارائه 15 گزاره پیشنهادی و توسعه مدلی مفهومی شد. اگرچه در وهله اول مشاهده شد که حداقل در محیط ایران، برخلاف تجویز نظریه نمایندگی، آثار مخرب قدرت برتر هیئتمدیره نسبت به غلبه مدیرعامل بیشتر است، اما یافته مهمتر این تحقیق پیچیدگی و ضرورت تحلیل چندلایه برای فهم رجحان هر ساختار قدرت در شرایط گوناگون است. در سه سطح تحلیل گروهی، فردی و سازمانی، عواملی نظیر «همفکری»، «همدلی»، «احساس تعلق»، «گرایش به رفتارهای سیاسی»، «ثبات مدیریتی»، «پیوستگی اجرای استراتژیک» کشف و روابط آنها با مولفه کلیدی «تغییر استراتژیک»، به عنوان دستاورد مشارکت استراتژیک تبیین شد. همچنین با شناسایی نقش تعدیلگر «اعتماد» و «شخصیت» در روابط مولفههای گفتهشده، درک کاملتری از پویاییهای قدرت در سطح مدیریت ارشد سازمانها بدست آمد.

عوامل مدیریت اثربخش پروژه های بهبود در جریان تعالی گرایی سازمانی
ابتکارات تعالی کسبوکار به سازمانها در توسعه و افزایش قابلیتهای مدیریتی در راستای دستیابی به سطح عملکرد بالا و رقابتپذیری بیشتر کمک میکند. به طوریکه با پیادهسازی مدلهای تعالی و خودارزیابی مبتنی بر آنها، امکان تعریف پروژههای بهبود مختلفی ایجاد شده و با اجرای اثربخش آنها، بلوغ تعالی و عملکرد کلی سازمان ارتقاء و بهبود مییابد. لذا اجرای موفق پروژههای بهبود به عنوان رکن اصلی مدلهای تعالیسازمانی، از عوامل اصلی اثربخشی این مدلها است. تحقیق کاربردی حاضر درصدد است با واکاوی چگونگی مدیریت پروژههای بهبود، مولفههای آن را در پیادهسازی مدلهای تعالی کسب و کار شناسایی و دستهبندی کند تا راهنمایی برای پیادهسازی آنها در سازمانها باشد. در این راستا با مرور ادبیات تحقیق و نیز انجام مصاحبههای نیمه ساختاریافته با خبرگان، پانزده مولفه مرتبط با چگونگی مدیریت پروژههای بهبود شناسایی و احصاء شده و با استفاده از یک پرسشنامه اعتبارسنجی شده، اهمیت آنها مورد ارزیابی قرارگرفته است. با کمک تحلیل عاملی اکتشافی، مولفههای مرتبط به چهار عامل اصلی شامل تعریف و اولویتبندی، اجرا، رسمیت بخشی و حمایت، پایش ساختاریافته و یکپارچه پروژههای بهبود دستهبندی شدهاند. این تحقیق با شناسایی و دستهبندی مولفههای پروژههای بهبود، زمینهساز ایجاد درک و آگاهی وسیعتری برای مدیران و کارشناسان در پیادهسازی مدلهای تعالی کسب وکار و افزایش اثربخشی فرآیند تعالیگرایی سازمانی میباشد.

طراحی الگوی حضور غیرموجه منابع انسانی سازمان ها با استفاده از نظریه داده بنیاد
حضور کارکنان در محل کار با وجود علایم و نشانههای بیماری معرف حضور غیرموجه منابع انسانی سازمانها میباشد که عدم کنترل آن هزینههای آشکار و پنهانی همچون افسردگی، فرسودگی، وخامت سلامتی و امثال آن را در پی دارد. هدف پژوهش حاضر، طراحی الگوی مدیریت حضور غیرموجه منابع انسانی سازمانها با استفاده از نظریه داده بنیاد است. پژوهش حاضر از جمله پژوهشهای کیفی است که براساس نظریه داده بنیاد انجام شده است. جامعه آماری، کارکنان و مدیران شرکتهای خصوصی در شهر صنعتی رشت میباشد. در این پژوهش برای انتخاب نمونه، از نمونهگیری هدفمند استفاده شد که براساس قاعده اشباع با استفاده از 25 مصاحبه این مهم حاصل شد و به جهت اطمینان بیشتر تا 30 مصاحبه نیز ادامه یافت. برای بررسی و تحلیل دادههای جمعآوری شده از روش کدگذاری باز، محوری و انتخابی استفاده شد. نتایج پژوهش مشتمل بر شناسایی عوامل علی در دو سطح، شرایط زمینهای در سه سطح، شرایط مداخلهگر، راهبردها و پیامدهای حضور غیرموجه و در نهایت ارائه مدل نهایی مدیریت حضور غیرموجه منابع انسانی سازمانها است. آگاهی از ماهیت حضور غیر-موجه به ریشهیابی صحیح برای اجرای راهبردها و ساز و کارهای غلبه بر پیامد منفی حضور غیرموجه و افزایش شاخص عمومی سلامت و بهرهوری کمک مینماید.

بررسی تأثیر عدم امنیت شغلی درک شده بر تمایل به ترک خدمت
کووید-19 باعث بحران بیسابقهای در تمام صنایع بهویژه صنعت هتلداری در سراسر جهان شده است. هدف از پژوهش حاضر بررسی تأثیر عدم امنیت شغلی درک شده بر تمایل به ترک خدمت کارکنان هتل در دوران شیوع کووید-19 است. بهمنظور دستیابی به هدف پژوهش، دادههایی از 370 نفر از کارکنان هتلهای 4 و 5 ستاره در سطح شهر مشهد به روش در دسترس با استفاده از پرسشنامه جمعآوری شد. این پژوهش از نظر هدف کاربردى، شیوه جمعآوری اطلاعات پیمایشى و به لحاظ بررسى روابط بین متغیرها، همبستگى با تأکید بر مدلسازی معادلات ساختاری است. نتایج آزمون فرضیهها با بهکارگیری نرمافزارهای SPSS وSmart PLS 3.0 حاکى از آن است که عدم امنیت شغلی درک شده تأثیر مثبتی بر تمایل به ترک خدمت کارکنان دارد. درعینحال، عدم امنیت شغلی درک شده منجر به کاهش تعلقخاطر و درهم بافتگی کارکنان با شغل میشود. همچنین، تعلقخاطر شغلی منجر به کاهش ترک خدمت کارکنان میشود. درنهایت، نتایج نشان داد که درهم بافتگی شغلی تأثیری بر تمایل به ترک خدمت ندارد.
